Arbeitszufriedenheit
Zufriedene Mitarbeiter*innen sind produktiver, seltener krank und verursachen geringere Sozialkosten. Arbeitszufriedenheit hat aber nicht nur Vorteile für Betriebe. Das Wohlbefinden am Arbeitsplatz ist auch ein wichtiger Indikator für die Qualität der Arbeit selbst. Doch was ist überhaupt Arbeitszufriedenheit? Wie wird sie gemessen? Welche Faktoren und Prozesse fördern, welche schränken sie ein?
Das Thema Arbeitszufriedenheit steht seit Jahrzehnten im Mittelpunkt kritischer wissenschaftlicher Auseinandersetzungen. "The number of call centre businesses and workers has increased considerably over recent years and has become one of the sectors with the highest growth rate in Portugal. In this cross-sectional study, covering 363 call/contact centre (C/CC) workers in a Portuguese firm, we confirm that the relationship between employees and the organization, namely their psychological contract, is influenced by their employment conditions, that is, their status and work premises. We perform multiple regression analyses and results show that: (1) temporary employees perceive fewer relational and balanced and more transactional organizational obligations than permanent employees; (2) employees working at the client's premises perceive more balanced obligations of the organization; (3) the psychological contract has a relationship with the attitudes and behaviours of employees with a higher general relational orientation to their work, who are more satisfied and present more civic virtue behaviours. "The North Sea oil and gas industry currently faces recruitment and retention difficulties because of a shortage of skilled workers. One means of retaining existing employees is to improve workers' job satisfaction. In this paper, we investigate the determinants of job satisfaction and intentions to quit within this industry sector. We find that individuals in good financial situations, those whose skills are closely related to their job and those who received training reported higher levels of job satisfaction. Furthermore, we establish the importance of job satisfaction, promotion prospects and training opportunities in determining workers' intentions to quit their job." "Empirical analyses using cross-sectional and panel data found significantly higher levels of job satisfaction for self-employed than for employees. We argue that those estimates in previous studies might be biased by neglecting anticipation and adaptation effects. For testing we specify several models accounting for anticipation and adaptation to selfemployment and job changes. Based on data from the German Socio-Economic Panel Survey (SOEP) we find that becoming self-employed is associated with large negative anticipation effects. In contrast to recent literature we find no specific long term effect of selfemployment on job satisfaction. Accounting for anticipation and adaptation to job changes in general, which includes changes between employee jobs, reduces the effect of selfemployment on job satisfaction by 70%. When controlling for anticipation and adaptation to job changes, we find no further anticipation effect of self-employment and a weak positive but not significant effect of self-employment on job satisfaction for three years. Thus adaptation wipes out higher satisfaction within the first three years being self-employed. "To provide a detailed review and analysis of job quality in new and growing sectors of the EU economy, it is necessary to conduct a review of the current literature on job quality in Europe and also to conduct new analyses on this topic. As such, this report has three main aims. The first aim is to review the current literature for evidence of the nature and effects of job quality in growing and declining sectors within the EU. In particular, we seek to identify the level of job quality within growing and declining sectors and to compare the level of job quality between growing and declining sectors. The second aim is to examine how the level of job quality varies between growing sectors and sub-sectors of the economy in the European Union and Norway using the European Working Conditions Survey data set from 2005. The third aim is to develop a taxonomy of job types in the European Union, to establish the job quality of these job types, and to then examine the distribution of job types in growing sectors of the European economy. Examining the distribution of job types in this way will help to provide a more nuanced understanding of the distribution of job quality in Europe. To meet these aims, the report has four parts. Part 1 discusses the concept of job quality and provides a definition that is used throughout the report. Parts 2, 3 and 4 address the first, second and third aims of the report respectively.
In this report we define job quality as the extent to which a job has factors that promote valued outcomes for the employee. The main factors of a job are areas and dimensions of job quality are (1) work quality, which includes the dimension of work organisation, (2) employment quality, which includes the dimensions of wages and payment system, and security and flexibility, (3) and empowerment quality, which includes the dimensions of skills and development, and engagement and representation. The main valued outcomes of job for an employee are defined as well-being (i.e., physical and psychological well-being) and performance. "This paper explores the links between spatial mobility and job-related well-being for young Italian graduates. Theoretically it posits that mobility and job satisfaction can be related indirectly, as migration may provide access to new or better job opportunities, and directly, as mobility generates expectations on the outcome of the move. Methodologically it applies sample-selection ordered logit to a survey of graduates conducted by the Italian National Statistical Institute (ISTAT). The paper investigates how personal characteristics and employment features, together with migration behaviour, impact on several domains of job satisfaction, comparing the graduates from Southern regions - ie, the backward Mezzogiorno - to those of the Centre - North of Italy. Our most novel results indicate that, whilst indirect effects are qualitatively similar for both Southern and Centre - Northern graduates, direct effects are not. This highlights that geography affects satisfaction by shaping individual expectations, adding another dimension to the long-standing debate on Italian spatial inequality." "Ziel der Studie bei Führungskräften war die Untersuchung von psychosozialen Arbeitsbelastungen in Form von Gratifikationskrisen im Zusammenhang mit der Vereinbarkeit von Beruf und Privatleben. Zusätzlich war der Gedanke an eine Berufsaufgabe von Interesse. Kollektiv und Methode: Im Rahmen einer Querschnittsstudie wurden 154 Führungskräfte mithilfe des Fragebogens zum Modell beruflicher Gratifikationskrisen, der Skala Work-(family) privacy conflict und der Frage zum Gedanken an eine Berufsaufgabe befragt. Mit dem Modell beruflicher Gratifikationskrisen wird ein Ungleichgewicht von Verausgabung und Belohnung in der Arbeitswelt erfasst. Zusätzlich zum Gesamtquotienten von Verausgabung und Belohnung erfolgte eine getrennte Betrachtung der drei Belohnungsdimensionen (Wertschätzung/ Anerkennung, Bezahlung/beruflicher Aufstieg, Arbeitsplatzsicherheit). Die Ergebnisse zeigen, dass die Vereinbarkeit von Beruf und Privatleben negativ mit der Wochenarbeitszeit, dem Quotienten von Verausgabung und Belohnung, einer übersteigerten beruflichen Verausgabungsneigung sowie dem Gedanken an eine Berufsaufgabe während der letzten 12 Monate korreliert. Bei einer getrennten Betrachtung der drei Belohnungsdimensionen weist die Vereinbarkeit von Beruf und Privatleben und der Quotient von Verausgabung und Wertschätzung/Anerkennung den stärksten Zusammenhang auf. Schlussfolgerungen: Die Ergebnisse deuten darauf hin, dass die drei Belohnungsdimensionen für die befragten Führungskräfte unterschiedlich relevant sind. Es kann angenommen werden, dass eine Kultur der Wertschätzung und Anerkennung in Organisationen einen maßgeblichen Anteil zur Vermeidung von Gratifikationskrisen beitragen kann." "This paper analyses HRM practices of family-run workplaces using the 2004 WERS. Familyownership and management within workplaces in the corporate sector is our focus. This family-run group represents nationally about 26% of workplaces and 14% of employment. We find that employees in this group have stronger feelings of job security and loyalty, which we relate to family companies' HRM practices such as stronger support for long-term employment - an 'inclusivity' linked to long-term orientation. We also find that family-owned and managed workplaces have better financial and quality performance measures than nonfamily, to which family-related HRM practices contribute." "In der vorliegenden Arbeit wird der Frage nachgegangen, welche Variablen auf die Arbeitszufriedenheit von Call-Center-Agents einwirken und welche Variablen wiederum durch die Arbeitszufriedenheit beeinflusst werden. Dabei wird die Call-Center-Branche als Repräsentant für alle diejenigen Berufe und Berufsgruppen verstanden, die von den technologischen und gesellschaftlichen Veränderungen der jüngeren Vergangenheit betroffen sind, und überprüft, inwieweit alte Einflussvariablen noch die gleiche Bedeutung für die Arbeitszufriedenheit haben wie früher oder aber neue, bislang eher unbedeutende Einflussvariablen an Wichtigkeit zugenommen haben.
Bei der Untersuchung wurde Wert darauf gelegt, möglichst alle in Frage kommenden Einflussvariablen der Arbeitszufriedenheit zu berücksichtigen und sie in Konkurrenz zueinander zu untersuchen. Diese Vorgehensweise ist in der bisherigen Call-Center-Forschung nach Auswertung der Literatur einmalig, da sich bestehende Forschungen zumeist auf eine begrenzte Anzahl von Einflussvariablen, die überdies oftmals thematisch verwandt sind, konzentrierten. Als wesentliche Einflussvariablen konnten dabei unter anderem die Fürsorge der Standortleitung, die Autonomie am Arbeitsplatz und der (Arbeits-) Raum identifiziert werden. Andere in der Literatur und früheren Forschungen als bedeutsam identifizierte Variablen wie bspw. der Vorgesetze und die Kollegen wiesen hingegen keine signifikanten Einflüsse auf.
Auf der Seite der Variablen, die durch die Arbeitszufriedenheit beeinflusst werden, wurde zwischen mitarbeiterbezogenen und performancebezogenen Kriterien unterschieden. Auch hier konnte für einen Teil der Variablen, nämlich für das Commitment der Mitarbeiter, für die Arbeitsmotivation und für die Fehlzeitenquote, signifikante Einflüsse der Arbeitszufriedenheit nachgewiesen werden.
Abschließend wurden Empfehlungen für die Praxis und zukünftige wissenschaftliche Untersuchungen abgeleitet." (Autorenreferat, IAB-Doku) -

"This article investigates the sources of job satisfaction among practitioners and managers employed in the Norwegian public social services and the professionals'┐ perception of social rewards in particular. Being valued, receiving praise and positive feedback are considered to be important aspects of job satisfaction. Nevertheless the expertise and competence of social workers is not always acknowledged. A central question raised is whether the workers ┐ job satisfaction is influenced by their opportunities for support and recognition, compared to other (intrinsic and organisational) rewarding aspects available to social service workers. The empirical data come from a 2004 quantitative survey among social workers in local welfare agencies. Despite conflicting demands and lack of resources in the front line services, findings indicate that managers and practitioners perceive their work as overall equally satisfying. Still, the managers find their job more interesting and challenging due to their position, reporting higher feelings of accomplishment and control over work. Receiving public approval and co-worker support are positively associated with job satisfaction within both work positions, while superior support and client recognition were found to be significantly rewarding aspects to the practitioners only. Fünf Unternehmen verschiedener Branchen eines Unternehmensnetzwerks zur betrieblichen Gesundheitsförderung, darunter ein Universitätsklinikum; Befragung mittels standardisiertem Fragebogen unter anderem zu den Themen 'gesundheitliche Situation', 'Beschwerden', 'Zufriedenheit', 'psychische Situation' und 'Verbesserungswünsche' am Arbeitsplatz; Mitarbeiterbefragung mit zwei Wiederholungen. Während bei der Selbsteinschätzung des Gesundheitszustands und den Beschwerden am Arbeitsplatz kaum Unterschiede zwischen den Unternehmen festzustellen waren, schätzten die Ärzte des Universitätsklinikums ihren Gesundheitszustand besonders gut ein. Beim Universitätsklinikum war die niedrigste Arbeitszufriedenheit gegeben und beim Item 'erschöpft/müde' traten die höchsten Werte auf. "Partizipatives Management gilt nicht länger nur als 'humaner' Gegenentwurf zu den restriktiven Arbeitsbedingungen tayloristischer Prägung, sondern ist mittlerweile zentraler Gegenstand eines neuen Managementverständnisses. Bei aller 'Partizipationseuphorie' deuten vereinzelte empirische Befunde jedoch auf eine Reihe von Problemen für die Beschäftigten hin. Neben neuen Belastungen wird auch eine weitgehende Entgrenzung von Berufs- und Privatleben konstatiert. Welche Konsequenzen für die Beschäftigten mit partizipativen Managementformen verbunden sind, ist bislang quantitativ-empirisch weitgehend ungeklärt. Daher wird im vorliegenden Beitrag der Zusammenhang zwischen Partizipation, Arbeitszufriedenheit und Belastung in wissensintensiven Arbeitsformen am Beispiel von Beschäftigten in Beratungsunternehmen untersucht. "This study investigates the relationship among college quality, earnings, and job satisfaction among a recent cohort of college graduates. Our results suggest that, controlling for earnings, college quality is negatively related to job satisfaction, especially to those aspects of the job that are associated with monetary rewards. Further analysis indicates that there is no significant difference between the male and female groups; however, the negative relationship between satisfaction with monetary rewards and college quality is mainly driven by the non-white group. "This study explores the determinants of public employees' job satisfaction. We are focusing on three concepts - reciprocal motives, personality traits and wage differences - to explain job satisfaction and production sector affiliation. Estimation results obtained from multivariate analyses on individual level data from the German Socio-economic Panel Study (GSOEP) can be summarized in three points: First, in contrast to reciprocal motives, personality traits have a unique and direct effect on public and private sector employees' job satisfaction. Second, even though we cannot proof that public employees at the high-end of the earnings distribution trade a loss in pecuniary benefits against an increase in non-pecuniary benefits, the empirical analysis strongly supports the notion that public employees' job satisfaction function varies across the earnings distribution. Finally, public employees' personal characteristics can be associated with lower levels of negative reciprocity, conscientiousness and neuroticism, pointing out to a potential self-selection and recruitment bias in the public sector." "This study used data from the German Socio-economic Panel to examine gender differences in the extent to which self-reported subjective well-being was associated with occupying a high-level managerial position in the labour market, compared with employment in nonleadership, non-high-level managerial positions, unemployment, and non-labour market participation. Our results indicated that a clear hierarchy exists for men in term of how status within the labour market was associated with subjective life satisfaction. Unemployed men were the least satisfied, followed by men who were not in the labour market, while men in leadership positions reported the highest level of subjective life satisfaction. For women, no statistically significant differences were observed among women in high-level managerial positions, women who worked in non-high-level positions, and women who specialized in household production, with no market work. Only women who were unemployed reported lower levels of life satisfaction, compared with women in other labour-market statuses. Our results lend evidence to the contention that men can 'have it all', but women must still choose between career and family in Germany. We argue that interventions need to address how the non-pecuniary rewards associated with high-level managerial and leadership positions can be increased for women. Such policies would also likely serve to mitigate the 'pipeline' problem concerning the number of women who are available to move into high positions in the private sector." Abstract
Der Beitrag untersucht, inwiefern sich unter den gegenwärtigen gesellschaftlichen Bedingungen einer verstärkten Ökonomisierung des Dritten Sektors (oder auch Nonprofit-Sektors) Veränderungen in der Qualität der Beschäftigungsverhältnisse ergeben. Die Analysen zeigen, dass atypische Beschäftigungsverhältnisse wie Teilzeitjobs und befristete Arbeitsverträge den Dritten Sektor mehr und mehr dominieren. In Ostdeutschland sind 16 Prozent der Erwerbstätigen im Dritten Sektor in Ein-Euro-Jobs beschäftigt. Es droht eine weitere Verschlechterung der Arbeitsverhältnisse und die Entwicklung zum Niedriglohnsektor. (IAB)

"The concept of procedural utility assumes that agents not only receive utility from outcomes but also attach an independent value to the procedures that lead to these outcomes. This paper analyzes whether the preferences that underlie procedural utility are homogeneous using the case of independence at the workplace. I exploit the event of German reunification to assign preferences for independence to respondents without using data on occupational choice or directly reported procedural preferences. I find that the self-employed report higher job satisfaction than the employed, even after controlling for income and hours worked. However, there is a significant amount of heterogeneity in this effect: while 'independent types' experience a large increase in job satisfaction from being self-employed, the most 'hierarchical types' could even experience a decrease." Abstract
"In this paper, we analyse the relationship between workers' competencies and their job satisfaction in the context of dual (i.e. vocational versus communicative) skill demands. We analyse the effects of workers' competencies on their overall, intrinsic, and extrinsic job satisfaction. We focus on pharmacy assistants who need both pharmaceutical and communicative competencies in their work. Results from a linked employer - employee survey show that assistants with more communicative competencies are more satisfied with their job, whereas assistants with more pharmaceutical competencies are not more satisfied than the less competent assistants. In addition, workers who perform tasks below their level of competence are more dissatisfied with both their remuneration and career prospects and the content of their job as such, than were other workers. Our results indicate that the demand shift from vocational towards communication skills, which occurs in many professions, can affect the job satisfaction of the most competent workers." Abstract
"Diese Analyse zeigt, dass bei der Bewertung von Mehrfachqualifikationen der fachliche Zusammenhang der einzelnen berufsbildenden Elemente eine entscheidende Rolle spielt. Es werden darum im Folgenden drei Fälle unterschieden: Einfachqualifikationen, sowie Mehrfachqualifikationen mit und ohne Fachwechsel. Die empirischen Ergebnisse machen deutlich, dass die Wirkung der fachlichen Zusammensetzung einer Berufsausbildung für Männer und Frauen unterschiedlich ist. Mehrfachqualifizierte Männer weisen nach einem Fachwechsel ein geringeres Einkommensniveau, jedoch auch ein geringeres Einkommensrisiko als ihre Kollegen ohne Fachwechsel auf. Zudem sind sie bei gleichem Lohn mit diesem signifikant unzufriedener. Mehrfachqualifizierte Frauen, deren Einkommensniveau unabhängig von der fachlichen Zusammensetzung ihrer Berufsbildung ist, sind hingegen zwar mit ihrem Einkommen zufrieden, dafür aber - vor allem nach einem Fachwechsel - weder mit der Art der ausgeübten Tätigkeit noch mit der Anwendbarkeit ihrer Fähigkeiten im Beruf. Damit dominieren weder finanzielle noch nicht-monetäre Anreize bei der Wahl einer fachlich diversifizierten Berufsbildung und auch ein Trade-Off zwischen beiden Erfolgsdimensionen kann nicht bestätigt werden." Abstract
"To determine the occupational factors affecting nurses' decision to leave their profession before reaching retirement age, a large epidemiological study (Nurses' early exit study - NEXT)1 was carried out in ten European countries. Altogether 32,037 registered nurses answered a questionnaire, covering, for example, questions on job insecurity and intention to leave nursing work. The data were analysed statistically using Chi2 test and binary logistic regression models. Concern about becoming unemployed and difficulties to find a new job if laid off was reported by 40% of the respondents. More than half of the respondents were worried about their qualitative job security (being transferred to another job or changes in work schedule), while less than 40% had concerns about becoming unable to work. Thoughts about leaving the profession were reported by 15% of the respondents. The hypothesis, that nurses will show higher intention to leave if they experience high levels of job insecurity, was partly supported by the results of the study. The concern about the qualitative aspects of job security correlated positively with intent to leave nursing in almost all the participating countries; most strongly among the Finnish and Norwegian nurses. The relationship between the concern about employment security and intent to leave varied from country to country, probably due to differences in the labour market situation. The correlation was positive for the Dutch and British nurses while, for the Polish and German sample, nurses who reported worry about their employment security appeared to be less willing to leave the profession than those who were not too worried. The concern about being unable to work correlated positively with intent to leave in several countries, reflecting the demands of the profession. The effects of job insecurity can be reduced if nurses feel that they are important to the health care institution they work for, and that the institution cares about them, and values their opinion." Abstract
"In der Arbeit wird versucht, eine vergleichende Darstellung der Arbeitszufriedenheit von Beschäftigten in den Bereichen Industrie, Technik, Handwerk, Baugewerbe, Maschinenbau in Österreich vor und während der Finanzkrise anhand eigens erhobener Daten (2009) und Daten des European Social Survey Welle 3 aus dem Jahre 2006 vorzunehmen. Ziel dieser Arbeit ist es, einen Vergleich der Arbeitszufriedenheit der Beschäftigten in den Bereichen Industrie, Technik, Handwerk, Baugewerbe und Maschinenbau vor und während der Finanzkrise vorzunehmen. Die Auswertung erfolgt statistisch, anhand verschiedener Verfahren sowohl bi- als auch multivariat. So werden die Gesamtzufriedenheiten (Zufriedenheit mit Gesundheitssystem, Bildung, Wirtschaft, Leben etc.) zuerst mit Hilfe der deskriptiven Statistik im Vergleich 2006 und 2009 dargestellt. Der Vergleich der Stärke der Einflüsse der verschiedenen Determinanten (Gesundheitszustand, Glück, angemessene Bezahlung, Kollegen etc.) von 2006 auf 2009 wird anhand der Beta-Werte einer Regressionsanalyse dargestellt und zusätzlich mit einer Spearman-Korrelation überprüft. So sind die Stärken der Einflüsse der unabhängigen Variablen im Vergleich 2006 und 2009 sehr anschaulich dargestellt und Veränderungen gut erkennbar. Zusammenfassend zeigen die Ergebnisse, dass die Arbeitszufriedenheit in Zeiten der Finanzkrise zwar keinen enormen Rückgang der Zufriedenheit im Vergleich zu 2006 erlitten hat. Es sind jedoch deutliche Anzeichen auf einen Anstieg der Unzufriedenen erkennbar und die Gründe für den Anstieg der Unzufriedenen von den Befragten auch mehrheitlich in der Finanzkrise zu finden. Die Finanzkrise hat somit Einfluss auf die Arbeitszufriedenheit der österreichischen Beschäftigten in den Bereichen Technik, Industrie, Handwerk, Baugewerbe und Maschinenbau. Ein wichtiger Aspekt, der bei der Betrachtung all dieser Ergebnisse bedacht werden sollte, ist, dass von 2006 auf 2009 natürlich schon sehr viele Kündigungen vor sich gegangen sind und diese gekündigten Personen im Jahr 2009 gar nicht mehr befragt werden konnten. Es sind somit - etwas salopp formuliert - , nur mehr jene Personen im Datensatz von 2009 enthalten, die die Kündigungswellen zwischen 2006 und 2009 'überstanden' haben und noch im Berufsleben stehen und somit befragt werden konnten."
