Arbeitszufriedenheit
Zufriedene Mitarbeiter*innen sind produktiver, seltener krank und verursachen geringere Sozialkosten. Arbeitszufriedenheit hat aber nicht nur Vorteile für Betriebe. Das Wohlbefinden am Arbeitsplatz ist auch ein wichtiger Indikator für die Qualität der Arbeit selbst. Doch was ist überhaupt Arbeitszufriedenheit? Wie wird sie gemessen? Welche Faktoren und Prozesse fördern, welche schränken sie ein?
Das Thema Arbeitszufriedenheit steht seit Jahrzehnten im Mittelpunkt kritischer wissenschaftlicher Auseinandersetzungen. "This paper assesses the relative impact of work for money or work for passion on Norwegian artists by examining artists' labor supply. Our contribution is twofold. The first is to test the work-preference model and the second is to investigate the impact of arts grants on artists' labor supply. The empirical specification draws two distinctions: between arts and non-arts income and between labor and non-labor income. Non-labor income is divided into three different sources: (1) spouse's income, (2) income from financial assets and social benefits, and (3) arts grants and subsidies. Our contribution adds to the literature by estimating the significance of these various income sources on the time allocated to arts work, non-arts work, and leisure. The results provide convincing evidence for the work-preference model, and ad hoc evidence shows that art grants have a significant positive effect on the supply of arts hours. This finding supports arts policy and shows the impact of art grants on artists' motivation to work on their arts. The causality of wages on supply is demonstrated by estimating the effects of wage shocks (grants) on arts labor supply using fixed-effect and difference-in-difference methods." "The study investigated two followership behaviors, followers' active engagement and followers' independent critical thinking, and their relationship with job satisfaction in a sample of nurses. In addition, the study also considered a number of control variables and classical job demands and job resources - workload and emotional dissonance for job demands, and meaningful work for job resources - which have an impact on well-being at work. A paper-and-pencil questionnaire was administered to 425 nurses in an Italian hospital, and a hierarchical multiple regression was used to test the hypotheses. In addition to the job demands and job resources considered, followers' active engagement had a significant impact on job satisfaction. Moreover, it showed a significant linear and curvilinear relationship with the outcome variable. Followers' independent critical thinking has a non significant relationship with job satisfaction, confirming the mixed results obtained in the past for this dimension. These findings bore out the importance of analyzing followers' behaviors as potential resources that people can use on the job to increase their own well-being. "Wie ist es um die Arbeitsbedingungen in der Sozialen Arbeit bestellt? Zu dieser Frage gab es bislang nur vereinzelte empirische Befunde. Im Projekt 'Arbeitsbedingungen als Ausdruck gesellschaftlicher Anerkennung Sozialer Arbeit' haben die Autorinnen in Kooperation mit der GEW und der Max-Traeger-Stiftung den Forschungsstand aufbereitet und um eigene Analysen der Daten des DGB-Index Gute Arbeit und des Mikrozensus erweitert. Erstmals wird so ein systematischer Überblick über die Arbeitsbedingungen von Sozialarbeiterinnen und Sozialarbeitern in Deutschland vorgelegt.
Gegenstand der Untersuchung sind die drei Bereiche Anstellungsverhältnis (z. B. Einkommen, Sorge um die berufliche Zukunft), Belastungsmomente (z. B. Emotionale Anforderungen) sowie organisationale Rahmenbedingungen (z. B. Anteil der Verwaltungstätigkeit, Weiterbildungsmöglichkeiten). Dabei werden die Daten für die Beschäftigten in der Sozialen Arbeit mit denen der Erzieher_innen, Altenpfleger_innen sowie Lehrer_innen verglichen.
Die Ergebnisse zeigen u.a., dass die Sorge um die berufliche Zukunft im Vergleich mit den anderen Berufsgruppen deutlich erhöht ist. Unter den Beschäftigten in Sozial- und Erziehungsberufen beträgt der Durchschnitt 16 Prozent, die sich sehr häufig oder oft Sorgen um die berufliche Zukunft machen. Bei den Sozialarbeiter_innen ist es indes beinah jede/r Dritte (28 Prozent). Deutlich erhöht ist auch der Wunsch, den Arbeitgeber zu wechseln. Jede/r vierte Sozialarbeiter_in würde dies tun, wenn sie/er die Möglichkeit hätte.

"This study examines how organizational context affects employee reactions to perceived psychological contract breach. Using Conservation of Resources and Social Comparison theories, the authors develop competing hypotheses regarding the potential exacerbating vs. buffering effects of organizational context on the relationships between psychological contract breach and job security satisfaction, job satisfaction, work - family conflict, and burnout. They collected a multi-source, multilevel data set composed of faculty and departmental administrators at a university experiencing repeated budget reductions. It was found that psychological contract breach was related to detrimental job outcomes (i.e., decreased job security satisfaction and job satisfaction, increased work - family conflict, and burnout). However, this relationship was stronger among faculty in departments reporting low rather than high departmental budget cuts, thus supporting Social Comparison theory rather than Conservation of Resources theory. "Thomas Haipeter und Christine Slomka beschreiben in ihrem Beitrag Entwicklungstendenzen der Beschäftigungsstrukturen und der Arbeitsbedingungen von Industrieangestellten anhand von Datenauswertungen des Mikrozensus und des Sozio-oekonomischen Panels. Ein zentraler Befund dabei lautet, dass sich in den letzten Jahren der Strukturwandel des Industriesektors in Richtung interner Tertiarisierung überaus dynamisch entwickelt hat und inzwischen in der Industrie ebenso viele Angestellte wie Arbeiter beschäftigt sind. Industrieangestellte unterschieden sich dabei in ihren Beschäftigungsmerkmalen stark von Industriearbeitern: Sie sind im Durchschnitt höher qualifiziert, üben anspruchsvollere Tätigkeiten aus und weisen niedrige Anteile atypischer Beschäftigungsformen auf. Allerdings zeichnen sich in diesem Rahmen auch Probleme der Arbeitsbedingungen ab. In this article, we propose that learning's relationship to worker well-being may be more complicated. We posit that learning can become a burden (instead of always being a benefit) in occupations that are learning intensive and tightly associated with the postindustrial economy. Results of analyses using data from the General Social Survey suggest that learning lessens work - family conflict by increasing job satisfaction, but at the same time, learning makes work - family conflict worse by leading people to work longer hours and exacerbating work-related stress." Our theoretical model predicts that the likelihood of public sector employment increases with a worker's altruism, and increases or decreases with a worker's laziness depending on his altruism. Using questionnaire data from the German Socio-Economic Panel Study, we find that public sector employees are significantly more altruistic and lazy than observationally equivalent private sector employees. A series of robustness checks show that these patterns are stronger among higher educated workers; that the sorting of altruistic people to the public sector takes place only within the caring industries; and that the difference in altruism is already present at the start of people's career, while the difference in laziness is only present for employees with sufficiently long work experience." "Auf Basis von Daten des Deutschen Sozio-Ökonomischen Panels der Jahre 2001 bis 2012 untersuchen wir Determinanten einer Zeitarbeitsbeschäftigung sowie möglicher Erklärungsansätze für Unterschiede in der Arbeits- und Lebenszufriedenheit zwischen Arbeitnehmern in Zeitarbeit im Vergleich zu Normalbeschäftigten und zu arbeitslosen Personen. Unsere Ergebnisse zeigen, dass frühere Zeiten von Arbeitslosigkeit die Wahrscheinlichkeit einer Zeitarbeitsbeschäftigung deutlich steigern. Zudem führen Zeitarbeitnehmer eher Tätigkeiten aus, für die sie nicht passend qualifiziert sind. Die niedrigere Arbeitszufriedenheit von Zeitarbeitern im Vergleich zu Normalbeschäftigten lässt sich vor allem auf Unterschiede in individuellen Merkmalen und auf eine als deutlich stärker empfundene Arbeitsplatzunsicherheit zurückführen, während ihre Lebenszufriedenheit auch unter Berücksichtigung dieser Faktoren signifikant geringer ist. Jedoch äußern Zeitarbeitnehmer eine deutlich höhere Lebenszufriedenheit als arbeitslose Personen. Wages do not perfectly compensate individuals for differential utility of jobs in a labour market with informational frictions. Changes in wealth may then affect preferences for different jobs. "Die Initiative Gesundheit und Arbeit befragte zum vierten Mal seit 2004 etwa 2.000 Erwerbstätige in Deutschland zum Stellenwert der Arbeit. Die Ergebnisse dieser vierten Befragungswelle des iga.Barometers geben Aufschluss darüber, wie die deutsche Erwerbsbevölkerung den Einfluss der Arbeit auf die Gesundheit, die Bereitschaft, das Unternehmen zu wechseln, oder die eigene Arbeitsfähigkeit bis zur Rente einschätzt.
Die befragten Arbeitnehmerinnen und Arbeitnehmer beschrieben ihre Arbeitssituation im Wesentlichen als positiv. Zum Beispiel würde nur jeder fünfte Befragte den Beruf, die Branche oder den Arbeitgeber wechseln, wenn die Möglichkeit bestünde. Bei einer Reihe von Fragen zeigt sich jedoch auch Verbesserungsbedarf für die Unternehmen. Denn nur jeder Zweite sagt, dass er sich vorstellen kann, seine aktuelle Tätigkeit uneingeschränkt bis zur Rente auszuüben.
Ein aktuelles Schwerpunktthema sind die Veränderung von Flexibilitätsanforderungen und -angeboten für die Beschäftigten und deren Folgen für Gesundheit und Life-Domain-Balance. Die Mehrzahl der Befragten berichtet, dass sich die Arbeit positiv auf ihr Privatleben auswirkt. Ein Fünftel hingegen fühlt sich erschöpft, zum Beispiel weil Erholungszeiten fehlen. Als zentrale Ansatzpunkte erweisen sich im iga.Barometer ausreichend Zeitpuffer und eine Begrenzung der ständigen Erreichbarkeit.
Ein weiterer Schwerpunkt dieser Ausgabe sind die Erfahrungen der Beschäftigten mit Erwerbslosigkeit und die Auswirkungen auf weitere Arbeitsverhältnisse. To answer this question, this paper investigates observed differences in job satisfaction between public- and private-sector workers and disentangles the effect of worker sorting from the one caused by sector-specific job characteristics. A natural experiment - the massive privatization process in post-Soviet countries - allows correcting potential self-selection bias. Industry-specific privatization probabilities are assigned to workers based on unique individual-level survey information regarding pre-determined Soviet jobs during the 1980s. The results reveal a causal public-sector satisfaction premium and a negative selection of individuals into the public sector. In den letzten Jahren spüren Dritte-Sektor-Organisationen einen verstärkten Wettbewerbs-, Ökonomisierungs- und Rationalisierungsdruck. Umso wichtiger erscheint die Frage nach dessen Auswirkungen auf die Arbeits- und Beschäftigungsverhältnisse. Der Beitrag untersucht die Arbeitsbedingungen und die Arbeitszufriedenheit von Beschäftigten im Dritten Sektor, insbesondere im Sozialwesen. Die Ergebnisse zeigen: Atypische Beschäftigungsverhältnisse sind vor allem bei Frauen und unter 30-Jährigen weit verbreitet. Die subjektive Einschätzung der Arbeitsbedingungen fällt trotz flexibler Beschäftigungsverhältnisse aufgrund intrinsischer Faktoren positiv aus. Data come from a survey of workers in banking and related sectors' call centres, frontline five-star hotel staff and airline cabin crews (N = 407). Results show that flexible employment involving fixed-term contract, paid and unpaid overtime, on-call work and mismatched contract and hours are not associated with job satisfaction. Perceived job security is positively associated with job satisfaction. Zunehmende Befristungsquoten und daraus entstehende Jobunsicherheit, flexiblere Arbeitszeiten und eine mit dem technischen Wandel einhergehende permanente Erreichbarkeit sowie die verlängerte Lebensarbeitszeit durch Erhöhung des Rentenalters sind nur einige Beispiele für veränderte Belastungen, denen Erwerbstätige heute ausgesetzt sind. Da die Erwerbstätigkeit einen zentralen Aspekt des Lebens darstellt, nicht zuletzt weil die Menschen einen Großteil des Tages damit verbringen und Arbeit neben ökonomischen Ressourcen auch Status und Sinn vermittelt, sind die Arbeitsbedingungen für die Lebensqualität und das Wohlbefinden der Erwerbstätigen insgesamt von erheblicher Bedeutung. In welchem Umfang die Erwerbstätigen in Deutschland und den übrigen Ländern der EU tatsächlich von belastenden Arbeitsbedingungen betroffen sind und wie sie ihre Arbeitsplatzsituation subjektiv wahrnehmen und bewerten, wird im vorliegenden Beitrag näher untersucht." Abstract
"It is well established that employee commitment can take different forms (e.g., affective, normative, and continuance), yet it is only recently that theory has been advanced to explain how these different forms combine to influence behavior (Meyer & Herscovitch, 2001). We tested this theory with data from employees in three human services organizations (N=403). Using latent profile analyses, we identified six distinct profile groups and found that they differed on measures of need satisfaction, regulation, affect, engagement, organizational citizenship behavior, and well-being. The observed differences are consistent with the notion that a commitment profile provides a context that determines how the individual components are experienced (Gellatly, Meyer, & Luchak, 2006). Abstract
"The artistic labor market is marked by several adversities, such as low wages, above-average unemployment, and constrained underemployment. Nevertheless, it attracts many young people. The number of students exceeds the available jobs by far. A potential explanation for this puzzle is that artistic work might result in exceptionally high job satisfaction, a conjecture that has been mentioned at various times in the literature. We conduct the first direct empirical investigation of artists' job satisfaction. The analysis is based on panel data from the German Socio-Economic Panel Survey (SOEP). Artists on average are found to be considerably more satisfied with their work than non-artists, a finding that corroborates the conjectures in the literature. Differences in income, working hours, and personality cannot account for the observed difference in job satisfaction. Partially, but not fully, the higher job satisfaction can be attributed to the higher self-employment rate among artists. Suggestive evidence is found that superior 'procedural' characteristics of artistic work, such as increased variety and on-the-job learning, contribute to the difference in job satisfaction."
